DANONE is a fast growing global French company specialized in health food (Fresh Dairy Products, Baby Nutrition, Waters, and Medical Nutrition). For over thirty years, the firm has become bigger and multinational. Like many companies, in 2010, the challenge is to be more and more present in emerging markets such as in Asia where consumption is expanding rapidly.
In 2007, DANONE shifted to new DANONE to become a 100% health oriented food company; sold its biscuits activities and integrated Numico, its biggest acquisition in the medical nutrition business. At the same time, its business grew in emerging markets and decreased in Europe.
This case focuses on China where the firm wants to reinforce its market shares. To fuel its growth, DANONE faces the challenge to attract, develop and retain young Chinese talents. However, the war for talents involves solving various issues: transforming corporate HR management to an individual-centric talent Management process in a specific cultural context, reinforcing the brand image of the firm in this part of the world, finding a balance between the right numbers and the level of responsibilities of local employees and expatriates, and imagining drivers that can attract, motivate and retain young Chinese talents.
Objectifs pédagogiques
This case gives students a learning experience to engage in real-world issues as it has been written with the Asian HR team of DANONE. Moreover, this case provides an opportunity to discuss and analyze:
- The pros and the cons for a firm to break into an emerging market.
- The challenge of attracting, developing and retaining young Chinese talents.
- The upgrading of an HRM process to a Talent Management process.
- The difficulties faced in finding the right balance between local employees and expatriates.
- The importance of taking culture into account and of meeting local candidates' requirements.

This case describes a particular situation in which a company reinforces its position in China through a Talent Management process. The case can be used as a problem-based learning in which students are placed in a situation and are encouraged to take the role of problem solvers. Students are put into the shoes of a relevant decision-maker to analyze and make recommendations for action. They are asked to gain a deeper understanding of all the relevant factors to implement a Talent Management Process in order to fulfill the needs of talents in China relating to both expatriate and young Chinese managers.

This case can be used on a stand-alone basis or be combined with lectures or the following materials:
